KHRM、情境双元型创新与企业绩效关系研究

摘要
提出并检验了知识导向型人力资源管理实践影响组织智力资本促进情境双元型创新最终提高组织绩效的理论模型。通过对246家中国企业的实证研究表明:(1)知识导向型人力资源管理实践对智力资本的专才型人力资本、合作型社会资本和有机型组织资本有显著的正向影响;(2)智力资本对情境双元型创新有显著的正向影响,情境双元型创新对企业绩效有显著的正向影响;(3)智力资本和情境双元型创新完全中介知识导向型人力资源管理实践对组织绩效的影响。从智力资本的视角,探索了人力资源管理实践和组织绩效之间的"黑箱",揭示了知识型人力资源管理实践与组织绩效之间的中介机制;同时,还探索了情境双元型创新的前因和后果。
