组织伦理氛围对员工敬业度的影响——过程模型探索

摘要
根据工作需求—资源模型,组织伦理氛围作为组织的重要资源,会对员工敬业度产生重要影响。本研究通过现场调查,运用结构方程建模技术,考察了组织伦理氛围对员工敬业度的影响机制。结果发现:组织伦理氛围通过组织支持感对情感承诺、工作满意度产生影响,进而作用于员工敬业度;组织伦理氛围还会通过工作满意度对员工敬业度产生影响,其中工作满意度还通过情感承诺间接作用于员工敬业度。研究结论对员工敬业度提升具有重要的理论和现实意义。
