目标取向对员工创新行为的影响研究——基于知识共享的中介效应

摘要
以258名研发人员为调研对象,探究目标取向通过知识共享的中介作用对员工创新行为的影响机理。研究结果表明:学习目标取向对员工创新行为产生正向影响,知识共享在学习目标取向与员工创新行为关系间起部分中介作用;证明绩效取向直接对员工创新行为产生正向影响,知识共享在证明绩效取向与员工创新行为关系间并不起中介作用;回避绩效取向对员工创新行为产生负向影响,知识共享在回避绩效取向与员工创新行为关系间起部分中介作用。
