包容性领导和领导距离对员工建言行为的影响——社会交换和社会认知视角的研究

组织中的领导因素在促进员工建言的过程中发挥着重要的作用,但包容性领导和领导距离对员工建言有什么样的影响?基于社会交换和社会认知理论,并通过对169名员工问卷调查数据的统计分析结果表明:包容性领导的开放性和易接近性两个维度对员工的促进性建言和抑制性建言行为均有显著的正向影响,员工感知的领导距离中的社会距离维度对员工的促进性建言和抑制性建言行为均有显著的负向影响,而领导距离中的关系距离维度对员工的促进性建言和抑制性建言行为均无显著影响。这一结论为认识中国情境下的员工建言行为提供了一定的理论支持。
