HR从业者的职业资本与职业成功:一个有调节的中介作用模型

摘要
本研究将职业资本操作定义为心理资本、人力资本和社会资本,将职业成功分为客观成功与主观成功两类,以HR从业者为研究对象,用实证数据检验了先前学者提出的职业成功的资本理论并拓展了其边界条件。研究发现:HR从业者的心理资本通过人力资本和社会资本影响客观职业成功;当个体处于较高管理层级时,心理资本通过社会资本影响客观职业成功、通过人力资本影响主观职业成功。管理层级在心理资本通过社会资本影响客观职业成功、通过人力资本影响主观职业成功过程中调节了其中介效用。
