知识型员工工作嵌入性及其与相关因素的关系研究

摘要
本研究采用心理学实证研究方法探讨我国知识型员工工作嵌入性的内容结构及其与相关因素的关系。具体而言,本研究在文献研究、访谈和开放式问卷调查的基础上,收集问卷条目,编制初始问卷,并通过预试和项目分析,对问卷进行修订,形成正式调查问卷。对回收问卷得来的数据,运用探索性因素分析得到知识型员工工作嵌入性的四因子结构模型;运用验证性因素分析对模型进行验证。本研究还进一步探讨了知识型员工工作嵌入性与相关变量的关系,以及知识型员工工作嵌入性在人口学、组织学变量上的差异。研究结果表明: 1.通过探索性因素分析和验证性因素分析,构建了包含社区和谐、工作支持、社区支持和工作和谐四个维度的知识型员工工作嵌入性的内容结构模型。 2.通过回归分析,发现知识型员工工作嵌入性对知识型员工的工作绩效、组织公民行为、离职意向具有显著的预测作用。 3.采用层次回归分析技术,发现领导公平在知识型员工工作嵌入性和知识型员工的工作绩效、组织公民行为、离职意向之间具有调节作用,责任感在知识型员工工作嵌入性和知识型员工的工作绩效、组织公民行为、离职意向之间起部分中介作用。 4.通过T检验和方差分析,发现知识型员工工作嵌入性在知识型员工的年龄、教育程度、工作年限、婚姻状况以及企业性质上存在显著差异。
