差序式领导对员工越轨创新行为的影响:一个有调节的中介模型

摘要
越轨创新作为一种相对隐蔽却影响组织创新绩效的行为,在倡导万众创新的时代逐渐受到学者和管理者的重视。因此,探索员工越轨创新行为的形成机制,有助于更好地认识并引导该行为。通过对331名员工的有效问卷调查发现,领导差序式管理会诱发员工越轨创新行为,员工心理特权感在该过程中起部分中介作用;认知冲突不仅正向调节员工心理特权与员工越轨创新之间的关系,而且正向调节差序式领导—心理特权—越轨创新这一中介机制。
