魅力型领导对员工创造力的影响机制:仅有心理安全足够吗?

虽然不断有学者关注领导对员工行为的影响,但在中国文化背景下,对魅力型领导如何影响员工的创造力还缺乏充分的认识。本研究整合了心理机制和社会互动机制,探讨了二者之间的中介机制及情景因素,包括心理安全、知识共享以及员工的个体主义和集体主义价值观。通过196对直接领导与员工的配对的问卷调查,研究发现,魅力型领导对员工的创造力有显著的正向影响。但是,它不是仅仅依靠心理安全机制,而是进一步激发了员工的知识共享行为,从而增进员工的创造力。受到员工的集体主义和个体主义价值观的调节,相对于高集体主义员工,魅力型领导对低集体主义员工的知识共享影响更大;相对于低个体主义员工,魅力型领导对高个体主义员工的创造力影响更大。
