员工敬业度研究的元分析

近年来围绕员工敬业度前因和结果变量的研究日益增多,但研究者对员工敬业度和相关变量之间关系的研究结论存在较大差异。为了给组织管理实践提供明确的决策参考,筛选出中外相关实证文献175篇,对179个独立样本中的399个效应值进行元分析显示,影响员工敬业度的前因变量主要来自人口统计学特征、个体心理与行为特征、组织特征、领导特征4个层面,员工敬业度的结果变量主要来自个体心理与行为、个体能力、组织绩效3个层面。在此基础上,进一步探究了员工敬业度与各变量的具体关系,得到精准的变量效应值,发现人口统计学特征与敬业度无明显相关性,组织承诺、企业社会责任、领导-成员交换、德行领导、离职意向、工作绩效与敬业度呈现中等相关性,真实型领导、反生产行为与敬业度呈现弱相关性,其余各变量与敬业度均呈现强相关性。论文还探讨了敬业度与人力资本管理的关系、研究局限等。
