组织道德气氛对组织公民行为的影响:组织认同的中介作用

摘要
本研究采用结构方程模型对来自30家企业的1133名员工的一手数据进行实证分析,探索组织道德气氛和员工组织公民行为的关系以及组织认同的中介作用。结果表明:工具型道德气氛对组织公民行为的影响不显著,而关爱型和规则型道德气氛则对其有显著的正向影响;工具型和规则型道德气氛对组织认同没有显著影响;组织认同在关爱型道德气氛与组织公民行为之间具有完全中介作用,而在规则型道德气氛和组织公民行为之间没有中介作用。文章最后讨论了研究的局限和未来研究方向。
