工作场所中年龄多元化对企业绩效的双刃剑效应

摘要
基于社会认同理论和群际接触理论,构建年龄多元化对企业绩效双刃剑效应分析框架,以我国186家企业为研究对象。结果表明:组织中员工的年龄多元化程度呈现上升趋势,年龄多元化对代际接触质量和企业绩效具有"U"型影响,代际接触质量在年龄多元化对企业绩效的影响中起部分中介作用,多元化友好型HR政策和年龄包容型HR政策正向调节了年龄多元化对代际接触质量的影响。
