主动性—被动性员工创新行为:基于挑战性—阻断性压力源双路径分析

摘要
建立基于工作情境特质挑战性—阻断性压力源产生的主动性—被动性员工创新行为的双路径整合模型,并探索工作资源和主动性人格的调节效应。以408名企业一线员工为调查对象,结果表明:挑战性压力源通过支持路径促使主动性员工创新行为的产生;阻断性压力源通过压力路径促使被动性员工创新行为的产生;支持路径影响压力路径;工作资源越充足,挑战性压力源与组织支持之间的正向关系就越强,阻断性压力源与组织压力之间的正向关系就越弱;员工主动性人格越明显,组织支持与主动性员工创新行为之间的正向关系就越强,但组织压力与被动性员工创新行为之间的关系不受员工主动性人格特质的影响。
