家长式领导对员工亲组织非伦理行为的影响:基于传统性的调节效应

不同于私利性或报复性非伦理行为,亲组织非伦理行为是个体为组织利益而实施的非伦理行为。本文在中国文化背景下探讨家长式领导对个体亲组织非伦理行为的影响。实证分析结果表明,威权领导正向影响员工亲组织非伦理行为,德行领导与亲组织非伦理行为呈倒U型曲线关系,威权领导、仁慈领导分别与德行领导对员工亲组织非伦理行为具有显著的交互作用。威权领导对高传统性个体亲组织非伦理行为的正向影响更强烈。德行领导与亲组织非伦理行为的倒U型曲线关系受传统性的调节影响,即德行领导从低水平上升至中等水平过程中,对低传统性个体亲组织非伦理行为的影响更强烈,而从中等水平增至最高水平过程中,对高传统性个体亲组织非伦理行为的影响更强烈。研究结论对指导组织如何管理亲组织非伦理行为具有一定的启示作用。
