多层次导向的变革型领导与多层面创造力:知识分享与观点采择的跨层中介作用

摘要
变革型领导与创造力的关系是在当今组织变革情境下产生的研究主题,如何系统阐释其中机理一直是组织学界与管理实践者们关注的前沿与热点。本研究在认同创造力团队层面观的基础上,以团队层面知识的自由流动与个体层面知识的吸收、转化为线索,利用社会互依理论与动机性信息处理理论,在团队与个体层面探讨多层次导向的变革型领导对创造力的作用机制。研究结果表明:多层次导向的变革型领导对多层面的创造力具有正向影响;团队知识分享在团队导向的变革型领导与团队创造力关系中起着正向中介作用;员工观点采择分别在团队、个体导向的变革型领导与员工创造力关系中起着正向中介作用;同时也发现团队知识分享在团队导向的变革型领导与员工观点采择关系中起着跨层次的中介作用。最后从理论和实践的角度对研究结果进行讨论与总结。
