知识型员工工作家庭双向冲突对创新行为的影响机制

以往有关员工创新行为影响因素的研究多建立在领域间相互独立的假设基础之上,忽略了领域间相互作用关系对员工创新行为的影响。本文依据自我决定理论和资源保存理论,基于412份两时点问卷调查数据,采用层次回归以及Bootstrap法探讨了知识型员工工作家庭双向冲突对其创新行为的影响,并检验了自主性动机的中介作用和社会支持感知的调节作用。结果表明,知识型员工工作家庭的双向冲突均对其创新行为有显著的负向影响,只是不同方向的工作家庭冲突对创新行为的影响强度不同:与家庭-工作冲突相比,知识型员工的工作-家庭冲突对创新行为的负向影响更强;自主性动机在知识型员工工作家庭双向冲突影响创新行为的过程中起中介作用;社会支持感知中的家庭支持感知调节了知识型员工工作-家庭冲突通过自主性动机影响创新行为的中介作用。这些研究结论既是对创新行为领域的重要拓展,同时也为提升员工创新行为管理提供了有益的指导。
