基于领导-成员交换调节作用的目标导向对员工创业学习的影响研究

摘要
通过对76家新创企业的186个员工进行问卷调查,基于个体情境理论,构建了员工创业学习、目标导向和领导成员交换之间关系的理论模型,以期深入探讨员工个体创业学习的影响因素。研究结果表明,员工学习目标导向和绩效趋近导向对创业学习具有正影响,而绩效规避导向对员工的创业学习具有负影响。此外,领导-成员交换在员工绩效趋近导向与创业学习的关系中具有负向调节作用,而在绩效规避导向与员工创业学习之间的关系中具有正向调节作用。
