团队中成员间人际竞争维度解构:调节聚焦视角

摘要
从调节聚焦这一独特的动机视角,在厘清竞争本质的基础上,对团队内人际竞争维度解构。通过测量量表开发及其结构验证发现,促进型竞争与防御型竞争作为两个独立维度,构成人际竞争的二维结构模型。随后进一步探讨了该结构不同维度对任务绩效的影响效应及作用机制,实证检验发现,促进型竞争对任务绩效有正向影响;防御型竞争对任务绩效有负向影响;组织公民行为在促进型竞争/防御型竞争与任务绩效之间起部分中介作用,任务互依性在该过程中起正向调节作用。
