团队情境下忧患型领导对角色绩效的多层链式影响机制研究

摘要
近年来,忧患型领导风格在以华为CEO任正非为代表的中国企业家身上得到集中体现,并引发了管理实践界的热议。然而此领导风格在学术研究领域尚未获得足够重视,忧患型领导对绩效水平的影响机制尚不明确。本研究采用问卷调查法获得两个独立的团队领导成员嵌套样本来检验研究假设,旨在基于团队有效性过程模型揭示忧患型领导对团队角色绩效的多层链式影响机制。研究结果表明,团队防御聚焦和团队自省会连续中介传导忧患型领导对团队整体角色绩效及成员个体角色绩效的影响。这意味着忧患型领导能够通过塑造团队防御聚焦这种团队涌现状态,激发团队自省这一团队转化过程,从不同层次提升团队角色绩效,从而改善团队有效性。
