自我牺牲型领导对团队破坏性冲突的抑制机制

摘要
基于社会学习理论,通过对23家公司86个团队381名团队成员的问卷数据进行分析,考察了自我牺牲型领导对团队破坏性冲突的影响效果及影响机制。研究结果表明,自我牺牲型领导对团队关系冲突和过程冲突均有抑制效果;团队成员与领导价值一致性在其中发挥中介作用;领导能力在其中起调节作用,当领导能力较高时,团队成员与领导价值一致性的中介作用、以及自我牺牲型领导对团队关系冲突和过程冲突的抑制效果显著,反之,则并不显著。
