基于敌意认知和控制点作用的上级无礼行为对员工创新行为的影响研究

摘要
以社会认知理论为切入点,基于从企业中收集的317份有效问卷,考察了上级无礼行为对员工创新行为的影响,探讨敌意认知的中介作用和员工控制点的调节作用。研究结果表明,上级无礼行为对员工创新行为有显著的负向作用;敌意认知完全中介上级无礼行为和员工创新行为之间的关系;员工控制点在上级无礼行为、敌意认知及员工创新行为之间的间接关系中起调节作用。换言之,当员工的控制水平越高时,敌意认知的中介作用越弱。研究结论对有关企业管理问题具有较好的理论指导和实践意义。
