自我牺牲型领导对员工工匠精神的影响研究

摘要
工匠精神对我国实现制造强国目标和经济高质量发展具有重要价值,但其培育机制研究主要集中在制度、法律和教育等宏观层面,微观层面的培育机制实证研究十分匮乏,尤其是忽略了员工的工作资源、心理资源及个体差异等微观因素对其工匠精神的影响。基于工作要求-资源模型(JD-R)探讨自我牺牲型领导这一工作资源对员工工匠精神的影响机制及其边界条件,重点关注心理所有权和工作使命感两类心理资源的中介作用,以及员工调节焦点的调节效应。通过326套主管-员工匹配问卷数据的实证检验发现,自我牺牲型领导不仅对员工工匠精神具有显著的积极影响,而且还通过员工心理所有权和工作使命感两类心理资源的中介影响员工工匠精神。进一步分析发现,心理所有权的中介效应更强。同时,员工的调节焦点调节了自我牺牲型领导对其工匠精神的影响,促进性焦点强化了这一积极影响,防御性焦点削弱了该正向影响。基于微观视角在工作资源、心理资源和个体差异层面揭示了员工工匠精神形成的动力机理及其情景机制,丰富了工作要求-资源模型,拓展了员工工匠精神的培育机制研究。为管理者通过实践自我牺牲型领导、激活员工心理资源并借助促进性焦点培育员工工匠精神提供了管理启示。
